Summit: Measuring Inclusion - From Insight to Impact

This Summit was about the launch of a new DEI tool developed by CBS, Kemp & Lauritzen, and CBS Executive. Built on three years of research, the tool helps organizations measure inclusion, uncover hidden biases, and support meaningful change.

Academic Keynotes from the event:

  • The Invisible Barriers: Why Inclusion is Hard to Measure - And Why We Must Try

Sara Louise Muhr, Professor of Diversity & Leadership at CBS, explores how power, silence, and workplace culture shape what gets voiced—and what doesn’t. She explores how data can give diversity a voice and shift the burden from individuals to organizations, creating a shared responsibility for inclusion.

  • Why Measurement Matters: Turning Data into Organizational Change

Johan Simonsen Abildgaard, Associate Professor at CBS's Department of Organization, shares perspectives on the value of research-based tools and the importance of measuring inclusion in ways that go beyond surface-level insights and discusses how the right metrics can move DEI work from short-term initiatives to sustained, long-term change.

  • Beyond Boxes: Rethinking How We Measure DEI in Practice

Særós Mist Hrannarsdóttir, Industrial PhD Fellow at CBS, presents the research behind the DEI measurement tool tailored to Danish workplaces. Grounded in leading inclusion models and built to align with Danish business context, the tool offers a practical and scientifically robust way for organizations to work strategically with inclusion, belonging, and cultural change.

The report highlights five central dimensions of workplace culture:

  • Belonging

  • Authenticity

  • Everyday discrimination

  • Inclusive leadership

  • Perceived difference

Together, these measures provide organizations with both a mirror and a compass – showing what is already working well, while also identifying hidden barriers to equity and collaboration.

By turning employee experiences into actionable data, the tool supports HR professionals and leaders in creating meaningful interventions, strengthening inclusive leadership, and building cultures where people can both belong and be themselves. In this way, the study offers a clear pathway from insight to impact – and shows how inclusion can drive positive and lasting change.
